It fails due to avoidable mistakes made before, during, and after the process. The administrative steps are documented, the procedures are established, and yet placements repeatedly end in disappointment\u2014on both sides. This article identifies the seven most common mistakes encountered in practice, organized according to the stages of the process, and provides strategies for avoiding them. After all, none of these mistakes is inevitable; all seven are organizational issues. Both figures show the same pattern: The problem is not any single step in the process, but rather the lack of overall organization from selection to retention. Each of the following mistakes comes at a cost in its own way: Some prolong the process by weeks; others completely undermine it because, in the end, the wrong person is hired or the right one leaves. The order is therefore deliberately chosen chronologically\u2014anyone going through the process will encounter these mistakes in exactly this sequence.   <\/p>\n<p>In this context, a failed international recruitment effort doesn\u2019t just mean that no one shows up. A placement is also considered a failure if the person leaves after just a few months, if there\u2019s a poor professional fit, or if the process takes so long that the need has been met in another way. The same seven key factors can help address all three scenarios. If you\u2019re looking for \u201csomeone to work in the kitchen,\u201d you\u2019ll receive applications that don\u2019t really fit any of the requirements. Service staff who interact with guests have different requirements in terms of language skills and demeanor than kitchen staff, for whom practical skills are what count. Without a precise profile specifying the required skill level, duties, and language needs, the selection process is built on shaky ground. Avoiding this is simple: put the profile in writing before the search begins, and coordinate it with everyone who will later work with the person\u2014kitchen management, shift supervisors, and executive management. Ten minutes of coordination can save weeks of fruitless searching\u2014and prevent the classic conflict where management has hired someone other than the person the kitchen actually needed.     <\/p>\n<p>The second mistake is selecting candidates based on their credentials. Certificates from other training systems say little about actual kitchen or service experience. Those who merely compare documents instead of conducting a professional assessment\u2014through structured interviews, work samples, or on-site evaluations\u2014confuse formal qualifications with suitability. The certificate opens the door to the hiring process; suitability determines success on the job.   <\/p>\n<p>The third mistake is underestimating the language issue. In most cases, German is the real bottleneck, not professional qualifications. The path from zero to a usable B1 level takes many months. Anyone who waits until after arrival to begin language preparation delays full operational readiness by exactly those months\u2014right in the middle of the onboarding process, when it\u2019s most costly. This can be avoided by following a simple principle: The language course begins when the contract is signed in the home country and runs parallel to all other steps. Recognition of prior learning, language courses, translations, and document collection can be handled in parallel. If you tackle them one after another, their durations add up; if you organize them in parallel, you only have to deal with the longest individual step. For processes that take months anyway, this difference alone often determines whether you\u2019re ready for the start of the season. Avoiding this requires nothing more than a project plan with clear responsibilities: What is the company\u2019s responsibility, what is the candidate\u2019s, what is the recruiter\u2019s\u2014and what tasks are happening simultaneously and when.    <\/p>\n<p>The fifth mistake is an incomplete application package. Missing certified translations, missing apostilles, missing transcripts\u2014these are purely technical errors that set the process back, even though there is nothing wrong with the content. In practice, this is the most common of all seven mistakes because it can occur in many small areas at once\u2014a missing page here, a missed deadline there. It becomes particularly costly during the recognition process: The statutory three-month decision period does not begin until the complete documents are received. An incomplete file doesn\u2019t even start the clock. Registering your residence, obtaining a residence permit, getting a tax identification number, opening a bank account, and finding housing\u2014if you don\u2019t prepare for these steps, you\u2019ll end up with downtime, frustration, and a delayed first paycheck during your first few weeks. Here, \u201conboarding\u201d doesn\u2019t refer to a welcome coffee, but rather to the organized process from entry into the country to the first fully paid, productive month of work. Most of this can be scheduled before the person even boards the plane: the appointment at the registration office, housing, the first day of work with a designated contact person\u2014all of it can be planned; none of it needs to be improvised.   <\/p>\n<p>The seventh mistake is the most dangerous because it becomes apparent the latest: Integration ends after the first week. Once housing is found and paperwork is taken care of, the issue is considered settled\u2014and then, after four months, the person quits. With a turnover rate of 60.5 in the industry, retaining employees isn\u2019t a given\u2014it takes effort: regular check-ins, support in daily life, and realistic career prospects within the company. Even the best selection process and the most thorough procedures are for naught if this part is missing\u2014then everything starts over from scratch, including the 198 days, the search costs, and the need for retraining. An underestimated aspect of this mistake is managing expectations: Anyone who paints an overly rosy picture of work, housing, and daily life in Germany during the selection process is setting the stage for the very disappointment that later leads to resignation. First, clearly define the job profile in writing: responsibilities, skill level, and language requirements based on the specific role. Second, assess professional qualifications rather than comparing paperwork\u2014ideally through an on-site evaluation in the candidate\u2019s home country. Third, start language preparation on the day the offer is accepted, not on the day of arrival. An event has a specific date; a process has phases, dependencies, and people responsible. Companies that think in terms of phases almost automatically avoid these mistakes\u2014and companies that have a partner with a structured approach in the country of origin and in Germany don\u2019t have to manage the phases on their own.  <\/p>\n<p>Processes take time, and government agencies are part of the system.
